Managing talent effectively is critical for an organisation to ensure they meet their strategic objectives and remain competitive. Considering this, the executive management of Skyla Financial Services (SFS) decided it was time to revise their strategic human resource model.
Upon deliberation, they realised they had not stayed abreast with the new way of work brought about by the Fourth Industrial Revolution (4IR) as well as the needs of their workforce, consisting of predominantly millennials. A key component identified was the need to introduce virtual teams into the organisation and working online, rather than at a designated, physical office location – in other words, creating a work environment in which employees are no longer required to be office bound five days a week, but where they can work online from home. This would be conditional upon having access to all the resources needed at home to be fully operational, such as suitable workspace, internet connectivity, electricity and a laptop, to name a few. Executive Management agrees working from home holds numerous benefits to the employees and their wellbeing as it will result in reduced travel cost and time, and less disturbance by fellow colleagues who can no longer just pop into the office for a quick chat. It also holds benefits for the organisation in that it will save considerable costs related to renting office space, cleaning that space, and purchasing numerous office consumables.
Nevertheless, executive management is also wary of the risks associated with moving to an online working-from-home model. One such a risk is how the performance of the virtual teams will be managed and what training line managers will require to effectively manage the performance of virtual teams. Considering this, they tasked the Executive HR Director with proposing a new model to manage the potential risks.

1. As the HR manager for SFS, you acknowledge the importance of addressing the attitudinal, interpersonal and technical components of the performance appraisal system. In light hereof, discuss the nine fundamental requirements of successful performance management systems. In your discussion, also provide a practical example of how SFS can embed each of the nine requirements into their performance management system.
2. Training can be a very expensive exercise. Therefore, it is important to first determine what training is necessary before expending resources on it. You are tasked to conduct a needs assessment amongst line managers. Determine what training the line managers will need to effectively manage the performance of their virtual teams. Discuss the Training Needs Assessment Model (Cascio 2019 – Figure 15.3) and illustrate what kind of information should guide all future choices regarding training methods and evaluation strategies.
